Table 1_Why do field bureaucrats stay satisfied in Bangladesh? Integrating extrinsic, intrinsic, political, and organizational determinants.docx

Listed in figshare

Introduction
Understanding the determinants of job satisfaction among field-level civil servants is essential to strengthening public-sector performance in developing administrative systems.

Description

Drawing from original survey data from 533 Bangladesh Administrative Service (BAS) officers, this study examines how demographic characteristics, extrinsic benefits, intrinsic work conditions, political interference, authoritarian administrative culture, and opportunities for innovation shape overall job satisfaction.
Methods
This study adopts a quantitative, cross-sectional survey research design, appropriate for explaining variance in job satisfaction among BAS officers.
Results
Intrinsic and relational factors, particularly colleague relationships, training and capacity-building, promotion prospects, and fair performance evaluation, are the strongest positive predictors, while several extrinsic conditions carry weak or negative associations once these factors are controlled.

Higher educational qualifications and age are associated with lower satisfaction, consistent with expectation-disconfirmation dynamics. Contrary to conventional expectations, participation in innovation is associated with lower satisfaction, suggesting that in rigid, politicized bureaucracies innovation can impose burden and exposure rather than satisfaction. Authoritarian pressure is likewise associated with lower satisfaction, supporting the view that constrained discretion erodes the professional meaning of field administration.

Political interference is significant at the bivariate level but not in the full model, and this is cautiously interpreted rather than as evidence of mediation.
Discussion
The study contributes a contingency account of public-sector satisfaction, showing that the determinants established in Western research travel only partly to the politicized, hierarchical bureaucracies of the global south, where intrinsic and relational resources compensate for scarce autonomy.
